La relación entre uso de beneficios y políticas trabajo-vida y satisfacción laboral: el rol mediador del conflicto trabajo-a-familia

Resumen

La relación entre el uso de beneficios y políticas trabajo-vida, el conflicto trabajo-familia y la satisfacción laboral ha sido uno de los debates clave en la disciplina de la Gestión de Recursos Humanos en las organizaciones. Este estudio propone un modelo de mediación para analizar la relación entre el uso de beneficios y políticas trabajo-vida (WLBPs) y la satisfacción laboral. La contribución del estudio a la literatura es examinar, empíricamente, antecedentes de esta variable endógena con mayor profundidad. Por lo tanto, la investigación llena un vacío en la literatura a través de un análisis de la función mediadora del conflicto trabajo-familia en la dirección en la que el trabajo interfiere en la familia. Este trabajo utiliza el modelado de caminos de mínimos cuadrados parciales (PLS-SEM), una técnica de modelado de ecuaciones estructurales basadas en la varianza, para probar y validar el modelo de investigación y las hipótesis postuladas sobre una muestra de 559 empleados de diversas empresas colombianas del sector privado. Los resultados muestran que la percepción de conflicto trabajo-a-familia es un mediador significativo en la relación entre el uso de beneficios y la satisfacción laboral. El tipo de mediación se configura como parcial complementaria, es decir, el conflicto trabajo-familia incrementa el efecto del uso de los beneficios y políticas trabajo-vida sobre la satisfacción laboral.
